Executive Coaching: Teaching an Old Dog New Tricks
Improving an Executive's
Leadership Style
Without a leader for almost a year, the division of a rapidly growing
regional bank had a record of marginal performance. The bank recruited
a C-level executive from a global financial services company, challenging
him to rebuild the foundering division. While the executive competently
achieved results, new problems arose. The company called CPI/New Options
Group to assess the situation.
The
Executive Coaching Challenge
The executive's strong leadership behavior,
direct communication style and drive for results may have served him well
in his previous company, which was significantly larger and more harshly
competitive. His new bank, however, was far more collaborative and cautious
in its decision-making. In his passion for results the executive had stepped
on toes, leading to an undermining of his credibility and effectiveness
within the bank.
CPI/New Options Group's Response
To determine the executive's perception among
critical team members, we completed interviews with critical executives,
as well as a series of assessments, including a 360-degree leadership
assessment. After much discussion, evaluation and a composite analysis
of results, we validated our assumptions. We then helped the executive
understand the impact of his assertive leadership style: while he clearly
improved his business unit performance, his leadership style had created
another series of problems with his executive peers.
The CPI/New Options Group coach worked collaboratively
with the executive to construct a developmental plan that identified three
specific strategies and goals to modify his perceived impatient and confrontational
style. He had to model a significant behavioral change to gain support
within the bank.
Results
Within a few months he began to make significant
headway in improving relationships among his peers. We continued to stay
focused on these three critical priorities and, over the next ensuing
months, he and his boss were receiving significantly improved support
from within the bank, while his business results continued to improve.

indicates that Fortune 1000 companies report almost $6 in improved
results for every dollar spent on coaching. Companies reported
